Hiring Is Not About Finding the Best Person, but the Right Person for the Role

Success in one company or role does not guarantee success in another. Better hiring starts by defining the role's results, challenges, and capability requirements, then examining how each candidate fits that context.

Define the role, then validate fit.
  1. Role requirements
  2. Capability model
  3. TPES assessment
  4. Interview validation
  5. Hiring and development

Person × role × context define fit; people remain responsible for the decision.

One of the most misleading statements in recruitment is:

"We want to find the best people."

Talent never exists independently of context.

Someone who is highly successful at Company A will not necessarily succeed at Company B. Someone who excels in business development will not necessarily be suited to operations management.

The real talent question is not:

"Is this person good?"

It is:

"Does this person match what success in this role requires?"

Hiring Mistakes Often Begin with an Unclear Role, Not a Misjudged Person

Many interviews start with a resume.

TPES recommends starting with the role instead:

  1. What results must this role actually deliver?
  2. Which situations will be most challenging?
  3. Which core capabilities does it require?
  4. Which personality tendencies could support success?
  5. Which risks need to be examined particularly carefully?

Without answers to these five questions, even experienced interviewers can fall back on choosing people by gut feeling.

Person-Role Fit Is Not Fortune-Telling

A useful matching analysis should not produce only a verdict:

"Suitable" or "unsuitable."

More valuable questions are:

  • Which requirements does the person match closely?
  • Which capabilities still need to be verified?
  • Which risks might emerge in particular situations?
  • What follow-up questions should the interview explore?
  • If the person is hired, how should their manager support their performance and development?

This is how assessment becomes a meaningful part of hiring decisions.

AI Can Accelerate the Process, but It Cannot Replace Defining the Role

AI can assist with:

  • Analyzing job descriptions
  • Organizing capability requirements
  • Analyzing assessment data
  • Assessing person-role fit
  • Generating structured interview questions
  • Comparing candidates

But if the organization has not defined what success in the role means, AI can only process an unclear problem more quickly.

What Managers Can Do

Before your next hiring process, develop a profile of what success in the role looks like. Only then start reviewing resumes.
